Designing Antiracist Organizational Practices

All trainings are offered on Fridays from 9:30 am-12:00 pm Pacific. Our 2021 calendar:

Visibilizing Dominant Culture in Your Organizational Practices

In this session, organizational teams will explore the impact of dominant culture ideals (based on the work of Tema Okun) such as perfectionism, sense of urgency, and individualism in organizational practices. These beliefs pervade most of our organizations through our practices. We will define fourteen organizational practices steeped in white supremacy beliefs and reflect on areas of strength and opportunity for the organization/team. Participants will then identify transformative practices, as alternative ways of getting work done while preserving relationships, rigor and effectiveness. Finally, the group will choose one practice exercise to explore greater power-sharing, transparency, or collectivism.

Giving and Receiving Authentic Feedback

Inviting, intuiting and receiving feedback is a critical muscle that an organization must develop in the journey towards Antiracism. Everyday racism persists because leaders are able to silence feedback that is constantly being sent by those with less positional power. Some ways they do this include minimizing the feedback itself (that complaint is unreasonable), making the feedback about an individual versus a systemic issue (if that person was on top of their work this wouldn’t be an issue), or becoming confused by the message (I don’t even understand what they were saying. It must not be important.). In this session we will review feedback your leadership team collected in session one, dig into generating examples and specifics of areas of opportunity, and designing transformative practices to test in the coming weeks.

Giving and Receiving Authentic Feedback

Inviting, intuiting and receiving feedback is a critical muscle that an organization must develop in the journey towards Antiracism. Everyday racism persists because leaders are able to silence feedback that is constantly being sent by those with less positional power. Some ways they do this include minimizing the feedback itself (that complaint is unreasonable), making the feedback about an individual versus a systemic issue (if that person was on top of their work this wouldn’t be an issue), or becoming confused by the message (I don’t even understand what they were saying. It must not be important.). In this session we will review feedback your leadership team collected in session one, dig into generating examples and specifics of areas of opportunity, and designing transformative practices to test in the coming weeks.

Becoming an Antiracist Leadership Team

Most organizational leaders are selected, promoted and valued for their ability to hold a long-range vision, turn strategic priorities into concrete next steps, manage and grow staff, and hold functional expertise in critical areas such as human resources, finance, operations, or program design. As your team engages in a process to center racial equity in organizational culture, this new North Star must be incorporated into the job descriptions of leadership team members. Studies show that while anyone can attend a training or read a book on antiracism, about 50% of current leaders will not be able to internalize antiracist values in ways that will allow them to lead from this perspective. When leadership team members are divided - some holding dominant culture ideals with others struggling to pivot towards antiracist practices - an inertia will overcome the system. In this session, leadership team members will:

  • Define strategic priorities for 2021 that incorporate a racial justice lens.
  • Clarify the role of leadership team members in leading this change.
  • Learn a process to vet the ability of leadership team members to incorporate antiracist practices in their leadership style in 2021.
  • Practice navigating competing priorities using Antiracist Structured Thinking Protocols.

Designing Organizational Strategies for Equity

Moving from strategic priorities into an action plan is riddled with opportunities for us to backslide into dominant culture practices. In this final session, it is time to wrap up what has been learned, share out plans, and develop creative strategies for ongoing support as needed. There will be time provided in this session for teams to work in small groups to share out their plans, get feedback, and plan for hurdles.

Designing Organizational Strategies for Equity

Moving from strategic priorities into an action plan is riddled with opportunities for us to backslide into dominant culture practices. In this final session, we will offer an approach to design an action plan for one of your strategic priorities that integrates antiracist pivots throughout the planning process, provides opportunities for feedback on mental blindspots, and assesses the pace, process, and structures needed to truly redesign organizational processes with transformative, antriacist practices.

In this session, supervisors will reflect on ways to dismantle dominant beliefs about “high performing vs low-performing employees” and translate our Supervision for Equitable Employee Development Framework into practical strategies to integrate culturally responsive techniques such as:

  • Relational Trust in the supervisor-supervisee relationship
  • Consistently celebrating success through concrete descriptive feedback
  • Drilling into challenge areas to identify a skill to grow/develop, and designing creative interventions to build and practise new skills.
  • Transparently visibilizing ones thinking about success using a matrix system - to get feedback on where dominant culture has taken over, as well as to visibilize current and desired states for an employee.

We are living and working in challenging times. Some of us are carrying that stress in our bodies. Additionally, we all relate to our varied bodies differently as the world does and need to recognize how that shows up in an able-bodied world. Identify and name specific muscles in the body that may be causing symptomatic muscular pain. Use practical tools to reduce/alleviate said pain. The events of police brutality and racial injustice highlight that systemic and institutional racism still abounds in our country. While protests rage in the streets, what about the internal culture of your organization? How did you acknowledge the context for your staff? How were black staff supported to endure yet another wave of highly visibilized lynchings? What are the ways your organizational practices replicate dominant culture internally?

In this 2.5-hour interactive session join other organizational leaders in an exploration of how white supremacy ideals become embedded in organizational practices, and strategies to re-design both policies and practices to actively promote anti-racist culture.

We won’t get it done in two and a half hours but here’s what we will do in this introductory session:

  • Ground in our own bodies, and acknowledge the role racial identity has played in the formation of our identities.
  • Unpack the layers between white supremacy, everyday racism, and antiracist transformative practices.
  • Use a series of guided questions to design transformative antiracist organizational practices.

Ground in Antiracist Youth Development Theory

Youth development organizations can advance racial justice by activating civic mindfulness bringing a future of equity into the present. When practitioners integrate and model antiracist pivots, they can empower youth of color  to be critical and feel empowered to  respond to racism in their daily lives. In this training, youth development practitioners will examine how  our individual experiences in white dominant institutions have shaped our leadership and influenced the way we think about organizational and program practices. Together we will unpack and unlearn to visibilize new strategies that help us re-design program structures  to actively promote a culture of equity and inclusion.

In this session, participants will:

  • Review: How the youth development field has changed to best support youth in being their authentic selves?
  • Unpack how structural racism impacts our young people and staff?
  • Examine the impact of our identities on how we lead and hold power.

Restorative Behavior Guidance

Relationships are the most critical building block for all learning. Without strong relationships, young people struggle to gain the safety and security to raise their hand, share an idea, take a risk, or try something new. Conflict is a natural part of life, and must enter every virtual classroom. Equipping young people with mindset, tools and skills to navigate conflict is an important part of social emotional development.

In this session, participants will:

  • Learn to see the complexity of multiple perspectives in conflict
  • Identify the differences between Criminal Justice and Restorative practices
  • Explore the principles of restorative justice to reinforce a behaviour guidance system
  • Develop strategies to teach youth to resolve conflicts using win-win thinking

Becoming an Antiracist Classroom: Trauma Literacy

In the field of youth development, developing an understanding of trauma helps practitioners see, understand and assess the young people around them, and design better interventions to support them.  In this workshop, participants will begin by developing a holistic approach to mental and physical well-being, and then build a working definition of interpersonal, intergenerational, and systemic (such as racism, sexism and classism) trauma in the world around us. Holding a resilience and healing analysis, we will then unpack how the body naturally protects itself and heals itself from traumatic incidents. Through this analysis, we will be able to hold space for ourselves and others with more compassion and intelligence, to ultimately create more connected communities.

In this session, participants will:

  • Develop a working definition of trauma
  • Understand how trauma impacts us on a somatic level
  • Learn a process to hold space for trauma (our own trauma/our young people’s trauma)
  • Use a values reflection exercise as a strategy to build ones capacity to rebuild intimate connections
  • Experience a group resiliency strategy
